Why Organisational Support Matters in System-Wide PBS
This research explored the wellbeing of staff working in intellectual and developmental disability services in the UKĀ . Staff who support people whose behaviour may be described as behaviours of concern can be at risk of stress and burnout. Emotional exhaustion – feeling drained, overwhelmed, and worn out at work – is considered the central part of burnout.
The study looked at whether two things were linked to lower levels of emotional exhaustion: feeling valued and supported by your organisation, and having higher levels of mindfulness (being present and aware in the moment). The strongest finding was that Perceived Organisational Support – how much staff feel cared for, valued, and supported by their organisation – was the biggest predictor of lower emotional exhaustionĀ . While mindfulness was also associated with reduced exhaustion, organisational support had the greater impact.
This finding is important because burnout does not only affect staff. Research has shown that burnout can be linked to reduced quality of support, higher absence rates, and increased staff turnover. When support quality reduces, this can affect the quality of life of the people receiving support. The article suggests that this may create a difficult cycle: staff feel exhausted, support becomes harder to deliver consistently, needs may not be fully met, and stress within services can increase.
For system-wide PBS, this highlights something essential. Positive Behaviour Support is not only about understanding the behaviour of the person receiving support. It is also about understanding and shaping the systems in which staff work. If staff do not feel valued, supported, and guided, it becomes much harder to deliver PBS consistently and effectively.
The study reinforces a key message: if organisations want high-quality, person-centred support for individuals, they must actively create environments where staff feel supported and valuedĀ . Organisational culture, leadership, supervision, and clear systems are not secondary to PBS implementation ā they are central to it.
